When an HR Business Partner fits
Not every gap calls for full operational HR leadership. Often what is missing is one experienced, independent voice that the managing director and line managers can test a people question against before a decision is made. The typical picture: there is an HR team that handles contracts, payroll and recruiting properly, but nobody who sits across from a manager with real experience when a promotion question, a team conflict or a separation comes up. Three situations in which this usually starts:
Managers are growing faster than HR
Your company is growing, managers make new people decisions every week, but there is no experienced HR voice that thinks alongside them rather than just administering.
A hard decision is coming up
A separation, a promotion, a conflict in the leadership team. You want a second, independent view before you decide.
Organisation and pay are not keeping up
The org structure or the compensation system no longer fits the size of the company, but nobody in-house has rebuilt one before.
What I take on as HR Business Partner
I hold the trust of the managing director and the line managers without taking line responsibility for the operational HR team. In concrete terms that covers:
How the collaboration runs
A Business Partner engagement lives on rhythm. Managers need to know when they can reach me, and the managing director needs to see that the time is moving something forward. So the rhythm is fixed before the content is:
30 minutes, directly with me. I tell you whether and how I can help.
Conversations with the managing director and the managers I will support. What is running, what is pressing, what is coming up.
Fixed appointments or one fixed day a week, plus short-notice availability for urgent cases.
Joint assessment of whether scope and rhythm still fit. Adjust, extend or end.
How I work with line managers
Most managers in growing companies got their role because they are good at their subject, not because they were trained to lead people. That is not a criticism, it is the norm. What is missing is someone they can talk a difficult case through with before they decide it: the conversation with the employee who has been underperforming for months, the promotion that two colleagues expect at the same time, the termination that has been building for weeks.
My work with managers is therefore concrete and case-based. No leadership training with a flip chart, but the next real case, prepared, talked through, debriefed. After a few months most managers no longer need me for the standard cases, and that is exactly the goal.
For topics that go beyond a single team, compensation structure, reorganisation, succession, I work with the managing director. What such a rebuild can look like is shown in the case study Building talent management processes that line managers actually use.
Difference to the Interim HR Manager
An Interim HR Manager takes on full operational HR responsibility, leads the HR team and is the counterpart for the works council (Betriebsrat, the elected employee representation in German companies). An HR Business Partner stays one level above: sparring, no line leadership. If your company has a vacancy at the head of HR, the Interim HR Manager is the better fit. If the HR team and its lead exist, but the managing director and line managers need an experienced second opinion, this role fits.
How the cost is made up
I work on a day-rate basis under a services contract. The day rate depends on scope, a fixed weekday or on demand, and is named on the first call. In the fractional model with one fixed day a week, the most useful comparison is one fifth of an experienced permanent head of HR, without recruiting costs and without the risk that comes with German dismissal protection. The logic behind it is under What Fractional HR costs.
Frequently asked questions about the HR Business Partner
How often do we talk?
In the fractional model, usually one fixed day a week, plus short-notice availability for urgent cases. In the interim model, full-time, with a weekly rhythm agreed with you.
Do you replace our HR team?
No. The HR Business Partner is a sparring partner for leadership and line managers, not an operational replacement for your HR team. If you need full operational leadership, the Interim HR Manager is the better fit.
Are conversations confidential, even from the managing director?
Yes. Coaching conversations with individual managers are confidential, as with any sparring. What flows from those conversations into people decisions is something we agree on openly in advance.
Do you work with individual line managers, not just the managing director?
Yes, that is the core of the role. Typically between one and eight line managers whom I support in a fixed rhythm, plus the managing director as the client.
What if a decision becomes legally sensitive?
Then I say so beforehand, not afterwards. I bring employment law for daily practice. For litigation or complex separations I work alongside your law firm.
